Five Generations, One Benefits Plan: Designing Group Coverage that Actually Works

Your Workforce Has Never Looked Like This Before

Five generations are now working side by side: Traditionalists, Baby Boomers, Gen X, Millennials, and Gen Z. Each grew up in a different economy and is at a different life stage. That mix is great for mentorship and collaboration. It’s tough for building one benefits plan that works for everyone.

One-Size-Fits-All Benefits Are Losing Their Grip

A standard medical plan and a generic retirement match used to be enough. Not anymore. A 24-year-old paying off student loans and a 63-year-old coordinating with Medicare have almost nothing in common financially, yet they often get the same benefits menu. Employers who keep offering one flat plan risk losing people to employers who let them choose what fits their life.

What Each Generation Tends to Prioritize

  • Traditionalists & Baby Boomers (born before 1964): how coverage coordinates with Medicare, and whether retiree benefits fill the gaps.
  • Gen X (born 1965-1980): caregiving support for kids and aging parents, plus solid disability and life insurance.
  • Millennials (born 1981-1996): family-building benefits, mental health support, and flexibility, often while carrying student debt.
  • Gen Z (born 1997-2012): financial wellness education, customizable voluntary benefits, and career growth.

None of these are wrong. They’re just different, and a plan built for one generation will underserve the rest.

The Real Fix Isn’t More Benefits, It’s More Choice

Adding benefit after benefit gets expensive fast, and much of it goes unused. A better fix is flexibility. Cafeteria plans, voluntary benefit menus, and lifestyle spending accounts let employees put a set budget toward what matters to them: caregiving, fertility benefits, student loans, or extra retirement savings. The goal isn’t offering everything to everyone. It’s letting people pick what fits their life stage.

Watch How Benefits Actually Get Used

Check how benefits actually get used across age groups, not just how they look on paper. A gym-reimbursement wellness perk may get heavy use from younger employees and almost none from older ones. A certain retirement match design might favor people already saving a lot over those just starting out. That doesn’t mean the benefit is wrong, it’s a signal worth a second look.

Communication Has to Flex Too

Even a great benefits package falls flat if people don’t understand it. Some employees respond best to in-person meetings or print, others to email, others to text or an app. Younger employees also tend to want more guidance choosing and using their benefits than older employees do. One all-staff email isn’t enough. Live sessions, short videos, and one-on-one time with HR or a broker reach more people.

Where to Start

You don’t need to redesign everything at once. Start with your enrollment data by age group to see where participation is uneven. Ask your workforce what they wish they had. Add one flexible option, like a lifestyle spending account or a bigger voluntary benefits menu, instead of overhauling everything. And loop in your broker early: benchmarking against similar employers can reveal gaps you can’t see from the inside.
